Building a Leadership Pipeline: Why Most Companies Get It Wrong
Succession planning isn't just for Fortune 500 companies. Every growing organization needs a deliberate strategy for identifying, developing, and retaining the next generation of leaders.
Most companies think about succession planning when it's too late — when a key leader announces their departure and there's no one ready to step in. The result is a scramble: an expensive external search, a long ramp-up period, and a team left in limbo.
Building a leadership pipeline isn't a luxury for large enterprises. It's a survival strategy for any organization that wants to grow sustainably.
The most common mistake: confusing high performance with leadership potential. Your best individual contributor is not automatically your best future manager. Leadership requires a fundamentally different skill set — communication, delegation, conflict resolution, strategic thinking. Promoting without assessing for these skills is how you lose a great employee and gain a struggling manager.
What a real pipeline looks like. It starts with intentional identification — not just 'who's doing well' but 'who has the capacity and desire to lead.' It includes structured development: stretch assignments, mentorship, formal training, and coaching. And it requires honest conversations with high-potential employees about their career aspirations.
The retention connection. High-potential employees who don't see a path forward leave. It's that simple. When you invest in someone's development and show them a future at your organization, you dramatically increase the likelihood they'll stay.
Start small if you need to. You don't need a formal succession planning program to start building a pipeline. Identify two or three people with leadership potential. Have a conversation with each of them about their goals. Give them a meaningful stretch assignment. That's a pipeline.
The organizations that thrive long-term are the ones that develop leaders from within. It takes time and intention — but it's one of the highest-return investments you can make.
